We did essentially what you're describing--from comma-delimited to 
MARC--with our patron records. I mostly used File Express (an 
oldie-but-goodie flat database program that is very easy & intuitive to 
use) to insert MARC text tags (so the name field went from "Doe, John" 
to "=100  \\$aDoe, John", then exported & used MarcEdit or MarcMaker to 
translate. (There may have been a little extra tweaking involved that 
I'm not remembering...) Presumably there's other software that could do 
similar things. If you have any kind of field indicator already, even 
global search & replace might do the trick?

Feel free to contact me off list if you want more details--we also did 
this with our bibs & items, which was much more complicated but really 
paid off in getting exactly the fields we wanted.
